崔其升(中国“最受关注乡村教师”、山东杜郎口中学校长): Cui the l(China"Rural teachers attracts the most attention"/Shandong Du Lang mouth high school principal):我是97年10月28号来到这所学校,当时来到这所学校的时候已经换过五任校长,十几年当中一直处在我们全县24所初中倒数一倒数二的位置上。本校的学生初一能招到六个班,到了初二有转校的有辍学的就变成了四个班,到了初三就剩下两个班。我到了这里坚持从教学的常规、教学的秩序、建章立制做起,到了第二年也就是1998年我就思考学校有什么办法来改变,这十几年五任校长都没有起死回生没有做太大的改变,通过不断到课堂里走一走看一看听听课就发现了学生和老师之间的匹配,老师讲课学生能够跟上进度的很少,时不时还出现学生有睡觉的有走神的有打闹的,一堂课下来我就把这些所谓的问题生叫到一个教室里问他们,老师在上课,你怎么还睡觉啊?校长在你的背后听课,你怎么还捣乱?这些学生都异口同声跟我说,不是不想听,不是不想学,就是因为老师讲的我们跟不上老师的进度,不知道老师说的是什么,像听天书一样。在这个背景下我就引起了思考,老师讲课学生听不进去,老师和学生匹配不到一起。

崔其升(中国“最受关注乡村教师”、山东杜郎口中学校长): Cui the l(China"Rural teachers attracts the most attention"/Shandong Du Lang mouth high school principal):这是最初的背景最初的根源。我是一个要强的人,我不管原来的校长怎么干,但是我在这个学校里面当校长绝对不能再像过去的这些年一样,一直没有突破,一直走不出低谷,不干罢了,要干要干出个名堂,这是我一直对自己的要求。我自己的一个切身的案例影响了我后来的十几年,甚至影响我后面的多半辈子,在我1977年上高一时有一次秋季第一学期中期考试,数学这个学科我在全班考倒数第五名47分,过了两天,一天早上我从卫生间去教室里面看看周边没有第二个人,我心里很紧张,恐怕迟到了,撒腿就跑,跑的急跑的快差点撞到在门口等着上数学课的刘老师身上。刘老师就质问我,你跑什么跑?我说老师,我怕迟到了。他一看手表,离上课还有二十分钟,晚不了。我问你,你家在什么村子?这样我就把我自己村子的名称告诉了老师,老师一听就说,你村里有我高小时的一个同班同学,一听这个名字我说老师,你说的这个人不是别人,是我的亲叔叔。这样我和老师之间就有了这么一点小关系,第二天下午班里一个学生来叫我,别在这儿坐着了,刘老师叫你去他办公室一趟。我去的时候很紧张很害怕,一个学习差的学生老师叫到办公室有什么好事?可是又不得不去,走到老师办公室,老师跟我说,今天下午我去食品城里出趟差,办点家里的私事,我第二天上午第一节数学课备课没时间备了,我有个想法,你明天下午自学例题,你要学的好晚上就代表我在办公室,如果真的学不会,晚上可以再到我办公室,我给你再讲一讲。明天上午第一节数学课上我不站出来讲课了,我让你站在讲台上给全班同学讲那个例题。就这个事情改变了我的一生,我当时心里非常感激,老师没有把我看成是学习差的一个学生,还能够看得起我,让我站在学生中间给大家上课。后来我知道了课堂教学这个事情首先得相信学生,让学生相信的时候被看得起的时候,学生心里有一种对老师的感激,在这个情况下才会换过来一种对老师的报答。其实教学工作,教育工作是一个情感工作,不是工厂里面生产零件,也不是搞企业搞利润,教育工作是人际之间的情感工作,我认同这一点。我说千万不要把课堂当作老师传授知识的场所,并不是讲透,讲全,方法都提交出来就行了,而是整个定位,学生的情感震撼了没有,打动了没有,激动了没有,他情绪的高涨与低落是课堂最关键最重要的,我一直有这个想法。谁要是把课堂定格为知识的传递、题目的分析、做题的技巧或许就错了,知识是二位的是次要的,情感、学生的心情、心灵打动,学生在这个时光当中感动的程度是最重要的。从那个时候我就有了这一种感觉,老师看得起我,让我代表他来替他出来讲课我一定给老师争这口气,一定得争这份光,不能让老师对我失望。回到教室里班空、课外活动,晚上在宿舍里面睡觉,我一人独自对着例题翻来覆去进行探究思考分析。三番五次的学习推敲的情况下,把这个题搞通学会了,不光把题弄明白了,后面跟着的练习题也不犯难都做会了,信心百倍。

我又谈到信心,课堂上通过情绪的高涨通过情感的传递然后让这个同学试一试,让这个同学在众人面前有机会表达自己的学习成果,一旦自己的学习成果受到大家的认可激发出他的斗志,唤醒他对今后做事的信念。第二天老师站在讲台上同学们今天我换一种教学方式,我不给大家讲,我找全班学习不太好的崔其升上讲台给大家讲解今天的例题,我兴致勃勃的走在讲台上把例题抄写在黑板上,然后对这个题的思考把握,对这个题的重点难点的剖析,十分钟就把这个题流利的渗透的讲解清楚,走到课桌前,后面的一个同学一次两次三次在我后背上用手用拳捶我。我一开始认为他不遵守纪律,后来回头问他,你干什么,上着课你干什么?他说,我不是给你捣乱,你今天讲的比老师讲的听起来容易接受,你讲得比老师讲的还好。我听了这个话,心里非常愉悦、非常兴奋、非常喜悦,这更增强了我对学习的这种信心。我这些年来一直叮嘱老师千万不要一股脑把知识从头至尾传递给学生,讲解给学生,要留机会让学生自己探索自己对知识上关下联左顾右盼自己去思考,没有一个学生认真学习独立思考结合着一些主要材料对着号一无所获,没有的,所谓没有就是没有这个学习的习惯,没有这个学习的机会,更没有学习的权利,有很多老师都认为上课就是自己一个人的事,这是大错特错的。从那之后我形成学习的好习惯,老师没有上过的课我自己先自学,虽然不能够全部把握清楚,但是我感觉老师这些课讲完我全部把它理解透彻了,跟其它同学学生不是一个起跑线,所以我的学习成绩从此之后一发不可收,由倒数第几名的孩子走向中等、上等,走到了最优秀的地位。到了79年升学的时候,全班考学升学只考取了我一个人,上的又是师范类学校,从此之后在我心灵深处种下一颗金种子,就是做老师给学生机会尊重学生,让学生有权利学习,让学生有空间交流。这样才能够把学生学习的被动转向主动,尤其是他心灵的一种兴奋、喜悦,成功的一种快乐感。这不但是在学习学业上,更为重要的是为今后的一辈子打好了基础。这种主动性,老师没有让我学我就自学,老师没有给我布置任务我能够自己主动的先尝试尝试,自己练一练感受感受,这已经打破了当一个学生求学业的问题,今后走向社会不再是有要求有上司的命令做事的习惯做事的风格,主动思考积极应对,在没有接受任务之前做好充分的思想准备,这是终生的。我现在看教育教学这是借课堂这个空间这个平台而成就孩子终生一辈子的事业,我看到了蔡元培老先生说的一句话,教育者养成人格之事业也,我看了兴奋了好几天,我算是找到教育的真谛。如果把教育教学看成是学生学知识做题目应付考试为了升学,这绝对是错误的,这些也不是错误的,但是这是我们教育当中的其中一部分,这不是最终目的。最终目的是通过学习通过课堂通过学生求知学业而是把学生的性格主动独立、自主、自信、向上、进取、不甘人后、创新、探索、探究、超越,有自己的思路,有自己的思想,有自己的创造,有自己的发明,同学之间互相帮助互相探究,互相比赛,互相碰撞,互相借鉴,形成合作,形成团队精神,我领悟理解这是教育的宗旨,这是教育的目的。利用学习利用课堂这个载体培养出来学生的一种素质,刚才我说的那些人格素质,有了这些素质,反过来学生在学课本中研究有关的问题,他自觉性高,独立性强,争胜心强,自制能力强,达不到目的誓不罢休的坚强的毅力强,他学知识也好做工作也好,今后走向社会一个领域当中的创新发明也好,都不是太难的。现在教育是把课堂看成老师传授知识学生会做题然后会考试,考学的时候有一个名字,这就走偏了。
